For Pre-Opening Luxury Resorts

Pre Opening Hotel Training for Luxury Resorts

Your resort will be
ready. Will your team?

The building gets snagged. The systems get tested. The SOPs get written and signed off.

Then the first guests arrive and meet a group of people who have never worked together before, under pressure nobody rehearsed for.

We prepare that team. Not the checklist. The people.

The third layer of readiness

What is pre opening hotel training?

Pre opening hotel training prepares a newly assembled hospitality team to deliver the guest experience before and during launch. It covers role knowledge, cross departmental coordination, service recovery and leadership. The strongest programmes also prepare judgement: how people read guests and colleagues once real pressure replaces the rehearsal.

Most pre opening support prepares two things very well. The building, and the operation. There is a third layer, and it is the one your guests actually meet.

01

Property ready

Rooms, spa, kitchens, lighting. Snagged, signed off and fit to use.

02

Operationally ready

Systems talk to each other. SOPs are written. Every department knows its part of the journey.

03

Human ready

The team knows each other. They can read a guest, read a colleague, and make a good call when the plan runs out.

You can pass the first two and still open badly. The third is the one guests feel.

The first month decides more than you think

Snagging issues are not the problem. How your team handles them is.

Every opening has them. A villa runs late. The booking system drops a request. A supplier misses a delivery. None of that is unusual, and almost none of it has to reach the guest.

What turns a small issue into a complaint is a team that has not yet learned to work together.

The five that cost you most

  1. A delay happens and nobody is sure who can authorise the fix, so the guest waits while three people check.
  2. One department solves the problem. The next department, not knowing, apologises for it again. The guest tells the story three times.
  3. A host follows the recovery script perfectly and misses that the guest has gone quiet and stopped asking for anything.
  4. A new employee hesitates. A senior colleague takes over in front of the guest. Both of them lose something.
  5. A leader spends the first week firefighting and disappears from the floor at exactly the moment the team needs to see them.

None of these are skill failures. They are the normal cost of a team that has not yet gelled. Every one of them is preventable.

And the first month is permanent

An established resort with two thousand reviews can absorb a difficult week. A new resort cannot. In the opening months every single review moves the score by a large amount, and that score is what future guests use to decide long before they meet anyone on your team.

Your opening1in12A single poor review is one voice in twelve.
An established resort1in2,000The same review is one voice in two thousand.
The same poor review. A very different share of the score a future guest sees.

Your first guests are not only guests. They are the people writing the reputation the next ten thousand will read.

Cohesion first. Then everything else.

A team cannot read guests until it can read itself.

This is the part most programmes skip. Behavioural training does not work on a group of strangers who do not yet trust one another or understand each other’s limits. So that is where we start.

  1. 01

    Build the team

Before anything else, the group has to become a team. Who does what, where the pressure sits in each role, what each person can and cannot carry. Respect first, technique second.

  2. 02

    Agree the human promise

Turn the brand into behaviour people recognise inside their own job, rather than a set of values on a wall.

  3. 03

    Practise the moments nobody scripts

Practice Labs are our rehearsal sessions for the decisions an SOP does not cover: recovery, handovers, reading a guest who says everything is fine while clearly withdrawing.

  4. 04

    Watch it happen

During rehearsals and soft opening we observe the live experience and show you exactly where the intended experience changes, and why.

  5. 05

    Fix what the opening reveals

Patterns become leadership priorities, focused practice and a small number of things you can actually watch improve.

From recruitment to the first live week

How far we go depends on what your opening needs.

Some resorts bring us in for the behavioural layer alone. Others want help much earlier, while the team is still being built. Both work.

What we can take onWhat it covers
Recruitment supportGetting the right people into the right positions, before a mismatch becomes expensive to unwind.
SOPs and systemsWhere it helps, we shape and write the procedures your team will actually work to.
Team formationCross departmental trust, shared language, and respect for what each role can and cannot carry.
Behavioural practiceRole specific Practice Labs on guest signals, handovers, recovery and judgement under pressure.
Rehearsal and soft opening observationLive observation of your operation, with findings turned into practice while it still matters.
Post opening reinforcementRevisiting the priorities once real trading patterns emerge.

Getting the training right the first time matters more here than anywhere else. Whatever your team learns in the opening weeks becomes the culture, whether you chose it or not.

Openings we have already lived through

We have set up properties from scratch.

That is the difference. Not a training company adapting a corporate module for hospitality, but people who have been inside an opening, on the floor, during the week when everything happens at once.

Key message

We do not replace operational readiness. We prepare the people who have to make it work in the moments no checklist predicts.

Built inside hospitality

Freddie Lovett has spent his career inside luxury hospitality, alongside the leaders and teams who turn an opening plan into a live guest experience.

He knows the general manager choosing between snagging and culture. He knows the new employee who has to decide something before a manager is free. The work is collaborative, practical and never about blame.

You can pass every snagging list and still open badly. What your first guests feel is not the checklist. It is a new team learning to trust each other under real pressure, and that is the part we prepare.

Frequently asked questions

Questions from pre opening leaders

What does pre opening hotel training include?

It can include team formation, leadership alignment, handovers, role specific scenarios, service recovery, observation during rehearsals or soft opening, and follow up against agreed priorities. Where it helps, it can also extend to recruitment and SOP development. Scope should follow the opening, not a template.

When should it start?

Early enough to shape how the team forms, and close enough to the live operation for practice to feel real. In practice that depends on your recruitment timeline, when leadership mobilises, and how far along the systems are.

How is this different from operational pre opening support?

Operational support prepares systems, spaces, standards and workflows. We focus on how people use them, how they communicate under pressure, and what they do when the real guest experience departs from the planned one.

Can you help before the team is hired?

Yes. Recruitment is where a lot of the later problems are made. Getting the right person into the right role is cheaper than correcting it in the opening month.

Where does this sit in a pre opening budget?

Usually within the pre opening operating budget, most often under training and development or owned by the pre opening general manager. It is worth raising early, because pre opening budgets are set a long way ahead of the opening date.

How do we know it worked?

We agree a small number of observable behavioural priorities at the start, then revisit them through rehearsal observation, practical feedback and leadership review. Measures should be specific to your resort rather than reduced to a generic score.

Open ready

Open with a team ready for the things guests never put on a checklist.

Your first guests will see the spaces, the systems and the standards. What they remember is how your people responded when the moment became real.

Start with a conversation about your timeline, your team, and the moments you most need to protect.
